Companies vie for ‘tried-and-true' CFOs amid volatility: Russell Reynolds
Companies seeking their next finance chief are on the hunt for 'tried and true' finance leaders that can help them navigate choppy economic seas, Jim Lawson, co-leader of executive search and leadership advisory firm Russell Reynolds Associates' CFO practice told CFO Dive, with the appointments of first-time CFOs inching downwards in the year's first quarter.
Though most new CFO appointments in Q1 2025 (58%) were internal hires, of those that were external hires, 'experienced CFOs are increasingly favored,' Russell Reynolds' Q1 2025 CFO Turnover Index found. Experienced CFOs made up 80% of external hires, a quarterly high on par with results seen in 2021, 'as some organizations continue to navigate complex economic markets and succession plans fail to materialize,' the report found.
'If we don't think our bench is ready quite yet, we would love to bring in a super experienced CFO who has been successful a few times and can bring that seniority in some of these turbulent markets,' Lawson said in an interview of how companies are approaching their CFO hiring strategies.
Businesses are putting a growing premium on experienced finance chiefs after CFO turnover reached a six-year high in 2024, RRA previously found.
That trend has continued; for the year's first quarter, 95 CFOs were appointed, compared to 89 appointments in the prior year period, the leadership advisory firm found. Finance chiefs are also reporting shorter tenures; in Q1, the average stint in the top financial seat was 5.8 years, slightly below a six-year, full-year average of 6.2 years, RRA found.
A top factor that has continued to drive CFO turnover is rising retirement rates, in keeping with trends seen in 2024, 60% of departing finance chiefs either retired or moved exclusively to board positions in Q1, with many choosing not to seek new CFO roles due to factors such as burnout or financial security, or simply because now seems like the right time for retirement, according to the report.
However, that growing exodus represents a challenge for businesses today looking for their next finance leader. One of the most troubling trends is 'we don't see the same kind of pipeline that we used to see 10 years ago,' said Jenna Fisher, managing director, global financial officers practice for Russell Reynolds Associates.
There's a narrowing number of new accounting and finance graduates — and moreover, many of the training programs or strategies companies may have historically put into place to hone future finance chiefs have since fallen out of common practice, Fisher said. For example, many companies previously tapped investor relation roles as a kind of 'breeding ground' for their next finance chiefs, a tactic that's become less commonplace today in favor of more specialization.
'Every company wants the best head of investor relations and the best treasurer and the best head of FP&A, and so that heterogeneity of experience, that toolkit building, is harder to come by for many aspiring CFOs than it was five, 10 years ago,' Fisher said. 'And so we see a continued struggle in terms of the supply, demand imbalance for CFOs.'
Businesses on the hunt for their next finance chief aren't just searching for leaders with financial chops — though such skills are still key — but for CFOs with 'effective communication skills,' Lawson said.
'Effective communication with the board, with the CEO, with the street or investors, that ask has been amplified,' when it comes to firms seeking out their next finance leader, he said.
As the demand for experienced finance chiefs becomes more acute, it's critical for companies to find ways to nurture upcoming talent as a way to bridge the supply, demand gap, Fisher said. Russell Reynolds offers a CFO mentor program which works to pair first-time CFOs with finance chiefs who have recently retired, she said.
'We really believe that there need to be more mechanisms for developing excellent CFOs, because we don't see CFOs fail generally, because of a lack of skill set,' Fisher said. 'Generally, it's because they're failing on some of the quote, unquote, softer dimensions. It's communication with the board and CEO. It's the ability to inspire and develop and retain their team.'

FASB advances GAAP codification refresh

Dive Brief: The Financial Accounting Standards Board on Wednesday voted to move ahead with plans for more than 30 tweaks to the Accounting Standards Codification, the source of authoritative U.S. generally accepted accounting principles, based on feedback on dozens of issues it had previously proposed to update. The board also authorized staff to draft a final update of the rules that will be voted on at a later meeting. The changes seek to clarify how companies account for a range of issues including earnings per share when there is a loss from continuing operations; excess treasury stock retirement and certain lease receivables that the board said should be excluded from enhanced disclosure requirements, according to the tentative decisions outlined by FASB. The amendments to the codification will be effective for public companies and other entities' annual reporting periods beginning after Dec. 15, 2026, including interim reporting periods within those annual reporting periods, according to FASB spokesperson Christine Klimek. Dive Insight: The codification, or 'cod' as it is sometimes called, is effectively the bible for financial report preparers guided by GAAP. The online document was launched in 2009, replacing a paper-based system by which FASB issued printed copies of each accounting standard which were numbered in chronological order, CFO Dive previously reported. The FASB's standing codification Improvements technical agenda project could be characterized as an annual 'housekeeping' project, Klimek said in an email. 'The online Codification has a mechanism that allows stakeholders to identify any areas of the guidance they think may be unclear or misinterpreted,' Klimek said. 'The FASB staff collects this feedback throughout the year. The staff then presents the Board with a package/list of minor changes that it thinks the Board should consider. Minor changes would include those that clarify or correct wording that might have unintended consequences that are not expected to have a significant effect on current accounting practice or which create a significant administrative cost to most entities.' At the same time, the complexity of the process was underscored by Chair Rich Jones during the meeting. 'We did 33 individual standard setting projects, we just happened to roll them all together,' Jones said. At Wednesday's meeting the board discussed feedback from accounting firms and other users of the guidance on this year's package of proposed improvements, she said. After the final ASU with the changes is issued later this year the changes will be added to the codification, she said. The board dropped some previously proposed changes related to not-for-profits. It opted not to clarify accounting for certain receivable for NFP by amending a section to refer to Subtopic 326-20, Financial Instruments—Credit Losses—Measured at Amortized Cost although it did opt to clarify that 'receivables arising from exchange transactions are within the scope' of the financial instruments guidance. And it did not go forward with a change to qualify guidance on equity and debt securities in guidance provided to not-for-profits. CFOs face surging trade compliance costs under Trump's high tariffs: Fed

Dive Brief: U.S. companies should expect Trump administration tariffs to push up trade compliance costs by between 1.4% and 2.5% of the value of a good, the Federal Reserve said, highlighting an extra burden from the import duties. Total new compliance costs to manufacturers from the highest U.S. import duties since the 1930s may annually range from $39 billion to $71 billion, Fed researchers said. 'Additional costs of compliance underlying increasingly complex trade regulations can be economically significant and thus should be explicitly considered and weighed against the intended benefits when crafting trade policies,' the researchers said. Dive Insight: Soon after taking office in January, President Donald Trump followed up on a campaign promise to soften regulation across the full range of U.S. industries by ordering the revocation of 10 federal rules for every new one implemented. During the first six months of Trump's term, the administration has cut total regulatory costs by $86 billion and reduced time spent on paperwork by 52.2 million hours, according to a mid-year study by the American Action Forum. Yet all of the deregulatory savings came with the repeal of the Beneficial Ownership Information Reporting Requirement by the Financial Crime Enforcement Network, the forum said. Without the repeal, regulatory costs under Trump would have increased by $1.1 billion and hours of paperwork would have risen by 3.3 million. Trump's regulatory rollback may advance in coming months, Douglas Holtz-Eakin, forum president, said in a blog post Friday. Federal agencies have proposed rules that would result in net cost cuts of $6.3 billion and 11.8 million fewer paperwork hours. 'One can't make a slam-dunk numerical case for this deregulatory effort, but there is a lot of deregulatory work going on below the tip of the iceberg,' Holtz-Eakin said. Much of the new compliance and reporting costs to companies from Trump's tariffs stem from greater complexity in determining the rules of origin, or the national source of a product, the Fed researchers said. In addition to calculating the RoO, automakers seeking preferential tariff treatment for imported goods need to gain certifications for steel and aluminum and the value of labor involved in production, the researchers said. 'The stricter RoO imply potentially higher compliance costs due to higher content requirements and administrative costs of obtaining and filing the relevant documentation,' the central bank researchers said. Automakers have already reported setbacks from the tariffs. GM paid more than $1.1 billion in tariffs during the second quarter, GM CFO Paul Jacobson said in a second quarter earnings call. Tariff 'mitigation efforts will take time to yield results, limiting their effect on the second quarter,' he said. 'However, we're still tracking to offset at least 30% of the $4 billion to $5 billion full year 2025 tariff impact through strategic actions such as manufacturing adjustments, targeted cost initiatives and consistent pricing,' Jacobson said. Stellantis, the manufacturer of Jeep pickups, said on July 21 that import duties set it back by $350 million during the first half of 2025. The Fed study may underestimate the costs from Trump's import duties, the central bank researchers said. 'We consider our estimates to be a lower bound because in addition to the higher content and reporting requirements, U.S. importers must now navigate increased complexity in the tariff schedule,' they said. 'Increased complexity not only adds to the administrative burden but also potentially increases the risk of errors and associated penalties, further elevating the true cost of compliance for U.S. importers,' according to the researchers. Musk warns of ‘rough' quarters ahead amid Tesla revenue slump

Dive Brief: Provisions of the tax and spending plan included in the Big Beautiful Bill relating to the electric vehicle market have left Tesla in a 'weird transition period,' with the automaker poised to lose certain incentives in the U.S. market, CEO Elon Musk said Wednesday during the company's earnings call. 'I mean, does that mean like we could have a few rough quarters? Yes, we probably could have a few rough quarters,' Musk said relating to the impact of such shifts in response to questions. The Austin, Texas-based company faces several 'near-term challenges' related to the negative impacts of the Trump administration's spending plan as well as tariffs, CFO Vaibhav Taneja said Wednesday according to a transcript. For its Q2 of 2025, the EV maker saw a slump in both revenue and profit for the second consecutive quarter. Dive Insight: Among other regulatory shifts likely to affect the business, the tax bill ends a $7,500 EV tax credit in September, as well as reducing the amount of penalty for certain emission standards to zero — which will affect new sales of regulatory credits and in turn contribute to lower revenue, Taneja said during the call. Because of the 'abrupt change,' Tesla has a limited supply of vehicles in the U.S. for this quarter, he said. 'If you are in the U.S. and looking to buy a car, place your order now as we may not be able to guarantee delivery orders placed in the later part of August and beyond,' Taneja said. The CFO also warned of a continuing negative impact related to tariffs, noting sequentially, the cost of tariffs 'increased around $300 million with approximately two-thirds of that impact in automotive and [the] rest in energy,' he said. 'However, given the latency in manufacturing and sales, the full impact will come through in the following quarters, and so costs will increase in the near term.' For its second quarter ended June 30, the EV maker saw a dip in both revenue and profit, with total revenue declining 12% year-over-year to $22.5 billion, according to its earnings presentation. Operating income, meanwhile, slumped by 42% YoY to $0.9 billion, while net income attributable to shareholders dropped by 16% to approximately $1.1 billion. Tesla attributed the slide partly to lower vehicle deliveries and sales, after it reported a 14% decline in deliveries on July 2. Despite poor sales, however, Musk noted he was still optimistic about the company's future and championed certain new initiatives during the Wednesday call, including its 'robotaxi' pilot in Austin, where the EV maker is testing out autonomous vehicles. The quarterly results come as Tesla continues to face increased attention from both consumers, investors and regulators. The EV maker is facing two separate suits surrounding its self-driving technology, including a jury trial unfolding in Florida surrounding a 2019 crash. Tesla is also clashing with the California Department of Motor Vehicles surrounding claims that it misled consumers about the capabilities of its self-driving technology, Bloomberg reported. Tesla also continues to field backlash against CEO Musk's political activities, with shares of the EV maker falling in July after Musk announced he would be forming an independent political party, the New York Times reported. The company's executive leadership fell under further scrutiny after two separate filings with the Federal Election Commission also listed Taneja as the treasurer for 'America Party (AEMP)' and 'The America Party (TAP),' respectively, CFO Dive previously reported. The FEC has sent letters addressed to the parties noting certain details may be incorrect — the filings each give an erroneous California address for the party and list a phone number which leads to Tesla's investor relations team — and asking for further information by Aug. 11. Tesla shareholders have also upped the pressure on Musk as the company continues to see weak sales, with a group of 27 shareholders sending a letter to company leadership listing growing concerns surrounding its corporate governance before the company designated the date of its annual shareholder meeting, CFO Dive previously reported. As Tesla continues to make further investments into new technologies, including artificial intelligence, robotaxis, and robotics, an analyst on Wednesday questioned if Musk was 'comfortable' making investments in such areas, given his current control over the business. Musk owns approximately 410 million shares of Tesla common stock, representing about a 13% stake. 'That is a major concern, as I've mentioned in the past, and I hope that it's addressed at the upcoming shareholders' meeting,' Musk said in response. 'I think as I've mentioned before, I think my control over Tesla should be enough to ensure that it goes in a good direction, but not so much control that I can't be thrown out if I go crazy,' he said.
