The Great Resignation in 2021 rocked the business world and left many employers struggling to find skilled workers. That year, 47.8 million people (subscription required) quit their jobs to pursue new opportunities, forcing business owners to reevaluate their hiring strategies. Workers being unhappy with low pay and a lack of career advancement led to the nation's quit rate reaching a 20-year high in November 2021.
Eventually, a cooling labor market and a tightening economy by the end of 2023 helped stem the mass exodus. But although layoffs increased in 2024, finding reliable, skilled candidates is still challenging. The skills gap as Baby Boomers retire is hampering employers' ability to find qualified candidates. Employee burnout and the transient nature of today's workforce also make it difficult to retain workers. About 50% of the U.S. workforce is quiet-quitting, while a Monster survey revealed that 96% of workers were looking for a new job in 2023.
Business owners are responsible for improving workplace morale and creating an environment where employees thrive. Low-cost initiatives, such as giving workers Friday off in the summer, can have a big impact. But in my experience, both as a COO and from helping a variety of companies meet their staffing needs, it is not all about adding extra perks, improving benefits or emphasizing professional development. Many of your efforts can start during the hiring process.
Future-proofing your workforce takes time and energy, but it can also save you money in the long run. Here are five strategies you can implement to improve employee retention from the beginning:
1. Understand your future needs.
Anticipate future market trends and technological implementations to ensure you hire a forward-thinking candidate with the skills you may need over time. For example, many companies are testing the waters of AI. Having a new hire with skills in this area can help you take advantage as the technology continues to evolve.
2. Recruit for skills over experience.
Emphasizing skills in the job description can enable you to reach a wider range of candidates, helping foster employee diversity. Consider also giving potential candidates a skills test to measure their soft skills, such as problem-solving and communication.
3. Streamline your hiring process.
In many cases, top candidates are unwilling to endure a lengthy application and interview process. Nearly half of workers believe the job application process is 'too long and complicated,' according to Indeed, and about a third of applicants said they would abandon an application if it had 'clumsy application functionality' (33%) or grammatical errors (30%).
To prevent a qualified candidate from slipping through your fingers, consider how you can streamline your hiring process to be as user-friendly as possible. Most managers know within the first five minutes if a candidate is the right fit, so it might just take a slight adjustment to make a real impact on these processes.
4. Assess cultural fit.
Hiring a candidate who is a good cultural fit requires more than assessing their skills and experience. Look for candidates who share your company's values, goals and workstyle, as they are more likely to stay engaged and have a positive impact on the rest of the team. According to a Gallup study, employees who feel connected to their organization's culture tend to be more engaged at work and less likely to suffer from burnout.
5. Consider third-party recruitment.
Finding the right candidates can be challenging. What's more, businesses can expect to pay between $2,000 and $20,000 to hire a new employee, not including salary and benefits. Working with a qualified professional recruiter can simplify hiring, cut costs and provide quality assurance. If you decide to work with a third-party staffing partner, look for one with a solid reputation for finding qualified candidates quickly, as well as the tools and expertise to handle any issues that may come up during a potential recruit's trial period.
While offering professional development, mentoring and a robust benefits package are effective ways to improve retention in a tight labor market, I believe future-proofing your workforce starts during the hiring process. Inside Indeed's playbook for getting employees comfortable with AI
When the Indeed marketing team gathered recently for an AI training session, a consultant asked a probing question: When it comes to AI, what worries you most? Perhaps surprisingly, people were most concerned about the steep learning curve. Concerns about keeping up with AI are widespread. In the United States, 75% of workers believe the skills needed for their roles will shift in five years, according to a recent Indeed report, " Tomorrow's World: The Workplace and Workforce of the Future." Yet, less than half (45%) have actually been upskilled in the last three years to develop longer-term skills and learning. AI will fundamentally change how people work, and forward-looking companies across industries are starting to treat AI upskilling as a business imperative. PwC, for one, developed a program designed to train employees in managing risks and leadership in the AI era. IKEA is bringing AI literacy training to more than 30,000 workers. Indeed has also rolled out its own AI training programs — from AI 101 tutorials to more advanced training for software developers, who now use AI to generate a third of the company's new code. What does it take to implement an AI upskilling program that sticks? Here's a look at what Indeed's experts have learned along the way. Start by listening and don't stop Before implementing an AI training program, ask your team about what they already know and what they want to learn. "The first step is understanding how we can help," said Megan Myers, Indeed's global director of brand planning, strategy, and operations. Myers, who for nearly two years has led AI education and adoption efforts for the marketing team, has used focus groups and Slack channels to ask employees about their AI use. The fears that surfaced in those conversations prompted her to organize a training session on the psychology of change. That's where Uli Heitzlhofer, the talent management consultant, asked employees what worried them most about AI. "We said, we have to directly address the elephant in the room: People are feeling anxious about what this means," Myers said. Facing fears head-on has helped the team move forward and build momentum. So instead of spending hours writing talking points for a deck, they might prompt Google Gemini to do it: "Give me 30 seconds of voiceover per slide — focus on decisions that need to be made in the room." One team member built a ChatGPT-powered agent to analyze reams of data about brand health in different markets, a task that now takes just a few minutes. AI also helped a team in one market make better decisions about where to place ads, using a tool called Claritas to more than double audience engagement. As the marketing team's AI use grows more sophisticated, Myers continues to survey employees to surface pain points AI might solve. That ensures that the experts she brings in each quarter to deliver training offer guidance that meets real needs. Cover the basics, but focus on details When it comes to using AI, employees often don't know where to start. They know that AI is a transformational tool, but they're looking for concrete advice on how to apply it to their jobs. Heitzlhofer, the consultant, calls it "blank page syndrome." "It's like, oh my god. I'm in front of this empty page. I don't know what to do. I'm just going to do something else," Heitzlhofer said. To help Indeed marketers overcome that paralysis, Myers hosts "power user panels," where people show their peers how they're already using AI for snackable tasks, whether it's to summarize emails or quickly build bar charts to visualize data. Showing people how they can put AI to practical use has been crucial across Indeed's workforce. When Indeed first offered AI training, the company took a "broad strokes" approach, sharing AI basics, the foundations of responsible AI use, and tips for using Gemini for Google Workspace, an AI-powered assistant for Google's suite of apps. While those basics were important, more targeted training for specific job functions has proved even more effective. Since then, Indeed's learning and development team, in partnership with the AI for Indeed team, has designed and developed an eight-workshop AI program for research and development executives. They developed courses for EU-based Indeedians on aligning AI with civil rights and training for managers on how to use AI responsibly to write performance reviews. These tailored efforts have helped drive adoption more effectively than a broad, surface-level rollout. Set specific goals, but make room for experimentation Just because you've built a useful AI upskilling program doesn't mean people will flock to it. While Myers and Heitzlhofer agree that making training mandatory can backfire, it's still important to nudge and motivate people. Myers asks marketers to include one AI goal in their corporate commitments each year. She also challenges them to spend at least 10 hours every six months on AI learning and development, whether that includes attending Indeed's expert training sessions or taking an outside course. "We want you to choose your own adventure with AI and get yourself comfortable with it," she said. While learning leaders need to help employees build confidence with AI through training and practice time, it's up to company and department leaders to create the right environment. That means clearly articulating AI policies, then giving people explicit permission to experiment (and to fail). Heitzlhofer suggested setting up use case libraries and Slack channels or other shared spaces where employees can exchange tips and missteps. "Ideally, they'll share these lessons with others, so collective learning is always happening," he said. Don't just encourage adoption. Measure it. Investment in AI upskilling is already paying off for Indeed. According to internal data, developers now use AI to write 33% of new code at Indeed, up from just 7% in March. Indeed aims to push that number to 50% by year's end. That kind of shift signals real behavior change. The true measure of AI adoption isn't course completions — it's about how people actually use the tools, as captured by metrics like voluntary usage, time saved, and improved quality. Ultimately, that's the key to long-term traction: not just delivering learning, but driving adoption. Without practical application, even the most robust training efforts won't stick.

Official jobs numbers show it's a bad time to be looking for work—unless you're in this field
Official economic data is finally catching up to the fact that Americans have been feeling lousy about the job market for months. The U.S. economy added just 73,000 nonfarm jobs in July, according to the latest jobs report from the Bureau of Labor Statistics. That's below market expectations and the roughly 80,000 benchmark for a healthy economy to support the growing population, says Laura Ullrich, Indeed's director of economic research for North America. A lot of economists are also paying attention to the latest report, which helps show a monthly picture of where jobs are growing and shrinking, because it downwardly revised its May and June numbers to show the economy added just 33,000 jobs over the two-month period, compared to earlier estimates of 291,000 jobs. Following the release of Friday's jobs report, President Donald Trump fired BLS commissioner Erika McEntarfer, suggesting without evidence that the weaker-than-expected report had been "rigged" by federal workers bent on sabotaging the president. Revisions are a normal part of the data collection process, and estimates move up or down to become more precise with additional payroll data up to several months after a report releases, Ullrich tells CNBC Make It. But "these revisions took the prior two jobs report [in May and June] from a range where they looked like pretty healthy job reports to where they looked quite weak," Ullrich says. The latest numbers confirm the U.S. economy is slowing sharply, experts say. Here's what else job seekers should know about the state of the labor market: At the beginning of the year, the labor market was primarily held up by jobs across three sectors: health care and social assistance, leisure and hospitality, and government hiring. Leisure and hospitality job creation is down, driven in part by business pullback amid economic uncertainty, while government hiring is down following the Trump administration's work to slash the size of the federal government. Meanwhile, health care and social assistance have accounted for 48.8% of total employment growth over the last year, despite making up just 14.6% of the economy, Ullrich says. New jobs span nurses, nurses assistants, patient care techs, home health aides and other roles. "Hospitals employ just about everybody," Ullrich says. Hospitals added 196,000 jobs over the last year, which is 3.5% growth and "pretty strong," Ullrich says. Home health care services grew by 56,900 jobs, or 3.2%, over the last year. A majority, 78.6%, of employees in this subsector are women, meaning 35% of all employment growth in the U.S. over the past year has been among women in health care and social assistance, Ullrich says. Experts have long predicted the strength around health-care jobs to take care of an aging Baby Boomer population. "Growth in that sector has remained robust," Ullrich says. Other typically high-growth and high-paying sectors are shedding jobs, including professional and business services, manufacturing and government, which all lost more than 10,000 jobs each over the last month. Some experts have dubbed the current environment a "white collar recession" among office workers. "Business and professional services added a ton of jobs in the post-pandemic period, but over the past year or so, it's been relatively soft," Ullrich says. As for manufacturing, it's hard to say what combination of factors is keeping jobs down, whether it's new global tariffs, changing consumer habits, or overall economic uncertainty, among other things, Ullrich says. Ullrich says the latest jobs numbers are just one more data point that add to a broader challenging economic picture, which could impact business plans and consumer spending. "It's been clear through multiple sources of data, including this jobs report, that the economy is slowing down a bit, and so that can certainly impact sentiment," she says. Another troubling sign: The number of people who've been unemployed for 27-plus weeks increased by 179,000 people to 1.8 million in July, according to BLS data. Long-term unemployed people make up roughly 1 in 4 people looking for a job right now. Job postings are down on Indeed, Ullrich says, and economists have seen a disequilibrium in terms of what skills people have and what sectors are hiring. Currently, "if you are somebody that's trying to find a job in manufacturing or business and professional services, it's likely a pretty tough job market right now," Ullrich says. "If you're graduating with a nursing degree, I feel pretty confident that there's someone out there looking to hire you."

Gen Z employees aren't in favor of fully remote work, Gallup report says: 'There's a craving for that in-person connection'
Gen Z may be known for their technological prowess, but when it comes to the workplace, they would rather chat face-to-face than over Zoom, according to a new report from Gallup. Gallup found that among baby boomers, Gen X, millennials and Gen Z, the youngest generation is actually the least likely to favor exclusively remote work. Only 23% of Gen Z employees say that they prefer fully remote work, compared to 35% of employees from each other generation. Jim Harter, chief scientist of workplace management and wellbeing at Gallup, says he was surprised by the study's findings. "You might think that [Gen Z] just would have an automatic preference for remote work, because they can do a lot of things digitally," he says. However, according to Harter, Gen Z employees feel that their careers are being "compromised" by fully remote work. Mentorship is crucial for early-career employees, Harter says, and it can be more difficult to establish those relationships in a remote setting. Additionally, fully remote Gen Z employees tend to be less clear on "how their work fits into the bigger picture of the organization," he says. According to the Gallup report, Gen Z is far more in favor of hybrid work: 71% of Gen Z employees said that they prefer a hybrid work environment, the highest percentage among all generations. Gen Z is also more likely to say that they wish other employees in their organization worked remotely less often. Still, fully in-person work is unpopular across all generations: only 6% of Gen Z workers want to work in-person all the time, along with 4% of millennials, 9% of Gen X, and 10% of baby boomers. According to Harter, loneliness may also be a significant reason that Gen Z workers seek in-person interaction. A 2024 Gallup study found that one in five employees reported significant loneliness, with employees under 35 most likely to be affected. Among Gen Z, "there's a craving for that in-person connection," he says. Even though other generations may prefer fully remote work, leaders have a responsibility to ensure that Gen Z employees receive "the right kinds of development" in the workplace, Harter says. "There are so many things that happen in-person that you can't schedule for on Zoom calls: random conversations, solving problems, quickly asking for advice," he says. "All of us that have experienced it know the difference." Even hybrid teams often "aren't getting the timing quite right" to ensure that Gen Z employees have the in-person interactions they need in the workplace. For hybrid teams, the solution could be scheduling certain days for the whole team to be in-person, he says. Fully remote teams can build closer connections with Gen Z workers by prioritizing "meaningful conversations" about career goals, challenges and strengths. "I think that people in the upper generations need to consider not just what's good for me, but what's good for the whole team, the whole organization," Harter says. "The really effective organizations and leaders see that, and they put a plan around it."
